外卖大战的背面:店员和骑手的“101”次摩擦 文章摘要 • 💥爆单导火索:低价饮品引发爆单,导致门店电脑崩溃、机器设备超负荷运转。 • ⏱️卡餐核心冲突:爆单+制作时限+人手不足导致出餐延误(卡餐),成为店员与骑手冲突直接诱因。 • 🥯战略双刃剑:Tims推行“现制暖食”差异化竞争,增加食品制作复杂性,放大卡餐风险及双方摩擦。 • 🔄效率悖论:消费者期望“快餐式”暖食速度,但现制流程耗时,与人效管控冲突,店员超负荷运转。 • ⚙️系统之困:外卖系统规则(如固定预约单出单时间)未考虑出餐变量,责任转嫁加剧骑手与底层店员矛盾。 在“黄的更灵”“红的会赢”和“蓝的一定赢”的宣传攻势下,2025年的外卖大战比北京的初夏更炎热。满减和红包加持下,率先爆单的是饮品,1.9元的杨枝甘露和2.9元的草莓拿铁,让茶饮店和咖啡店的单子长得看不见尽头。 这些单子,转换成顾客手上的饮品前,还需经过两种角色:制作饮品的店员和配送外卖的骑手。外卖大战的背面,再度被挤压的时间,成为悬在这两重角色头上的利剑,让矛盾和冲突一触即发。 一、视线之外的冲突 骑手见到来人,立刻围上前去。 店员没有讲话,手里的外卖都被拿走后,又冲进商场。 2024年6月,Manner Coffee连续被曝出三起店员与顾客发生冲突的事件,品牌为控制人力成本施行的人员管理模式引发热议。一个门店只有一名员工工作、员工为了如厕只能留下字条请顾客稍等,此类不近人情的操作,加之并不匹配工作强度的员工薪资福利,获得消费者广泛同情。 但在此之后,连锁咖啡店的人力问题并未缓解。 小江说:“如果不停地干,确实可以勉强在工作时间内完成。但这样会导致伙伴一整天的精神都是紧绷着,很折磨人。”除此之外,准备不定期的食品安全检查、说动顾客注册点单小程序会员、推销折扣卡券、向顾客索要餐后好评、处理餐后差评也是店员们的工作内容。 在早午餐高峰期、火爆联名饮品上新的第一天,只要在咖啡、茶饮类门店逗留片刻,就会发现店员与骑手的争吵成为一种背景音。 刺猬公社在大众点评平台上翻阅了北京多家咖啡门店的差评,“店员一大早上就垮着个脸”“店员又跟骑手吵起来了”是其中的一星评价。此类评价的理由不言自明:店员垮脸是服务态度不好,店员跟骑手吵架是某一方素质差,破坏了咖啡馆内的氛围,影响了用餐体验。 外卖大战开启后,率先面临爆单的是一度低至1.68一杯的库迪咖啡。出不完的杯贴和小票、接不完的咖啡液、装不完的外卖、吵不完的架,对于库迪店员来说,每天的工作与“打仗”无异。 原本营业额较高的门店,还能以较为充足的人力和设备抗住这波冲击,但对一些小店来说,一天内仅靠一台咖啡机出几百单外卖,店员和机器都承受了巨大的压力,门店的电脑接单系统甚至会因爆单而崩溃。一些在职库迪员工在小红书分享,大部分店员并未因这次外卖大战获得薪酬补贴,少部分所在加盟门店老板“人较好”的店员,才能获得一定的奖金。 一旦爆单,不仅店员忙到停不下来,还会产生店员和骑手都不想面对的问题:卡餐。 人手不足只是卡餐的原因之一,咖啡机萃取咖啡液、烤箱加热食物的时间是固定的,并不能因为单子多而缩短。从骑手的角度来看,卡餐则意味着在等候了平均取餐时长后,商家未能出餐,催促无果只能等待。 刺猬公社曾在一家霸王茶姬门店目睹过一次爆单引发的争吵。 炎热的天气、喧闹的环境加剧双方的急躁情绪,店员从一开始对骑手言必称呼“您”,转变为直言语气毫不客气的“几号”,直到最后沉默不语,毫不理会骑手的询问,只是埋头重复打包的机械性动作。 二、“现制”与高效的矛盾 但也有一家连锁咖啡品牌,为了走差异化竞争路线,选择用“现制暖食”来吸引消费者。它就是2019年才进入中国的加拿大品牌Tims,2023年1月,它拥有了一个中文名字,天好咖啡。 在社交平台上搜索Tims咖啡,能看到一类常见的吐槽:“Tims改做贝果吧,别做咖啡了。”Tims天好中国首席执行官卢永臣曾表示,2024年是Tims天好中国关键的转型年,品牌巩固了“咖啡+现制暖食”的差异化战略定位。 天好咖啡的转向正符合消费者对于食材新鲜健康、食品加工安全透明的需求。但面对这样的转向,店员们叫苦不迭——一边是既做咖啡又做贝果的手忙脚乱,一边是不断催促出餐的骑手,现制贝果不会增加他们的收入,却再度放大了店员和骑手产生摩擦的可能。 刺猬公社曾在一个早晨前往东三环一家位于写字楼一楼的天好咖啡门店,八名外卖骑手在店内等候,或坐在客座,或站在正对门口的出餐位置。八点半开始,“叮铃铃”的提示声不断响起,伴随着用纸袋打包的摩挲声和咖啡机加热的蒸汽声,一家咖啡店的早高峰时间到了。 “(你取)77?我64号还没取呢。”一名骑手抱怨道,争分夺秒的工作里,他们不会放过任何疑似被插队的蛛丝马迹。 门店外站着两名抽烟的骑手。在他们的身后,一整面落地窗张贴着宣传海报。在Tims招牌的贝果堡和可颂参考图旁,红色字体的“升级”和“新鲜手做更好吃”尤为显眼。 此前的暖食制作流程是,店员提前一天,或是在营业之前先将各类贝果堡制作出来,冻在冰箱内,等到点单之后再取出加热。改为现点现制后的流程则是,顾客点餐后,现场加热食物,再进行组装。对于营业额较高的门店,还能提前制备卖得较好的品类,放在红外线灯下保温,对于大部分门店来说,只能是来一个订单做一个订单。 小江告诉刺猬公社,门店的早餐时段营业额占比很大,饮品类制作较快,但暖食的烘烤、组装和打包比较费时,导致卡餐的现象,会引起堂食顾客和外卖骑手的不满。改为现制后,店内工作流程变得更复杂,但店员并不会因此得到更长的制备时间。原因主要有两点: 1. 消费者对现制暖食的预期仍旧是快餐式的,点餐几分钟后就能吃到,毕竟暖食只是咖啡搭子,并非要等候几十分钟的现炒主食; 2. 公司严格控制人效,以全天的营业额来决定在岗人员数目,并不考虑早高峰如何忙乱、一两个员工如何分配繁重的工作。 在天好咖啡兼职的笑笑告诉刺猬公社,她所在的门店早高峰时间只安排两名店员,一名负责做暖食,一名负责做饮品、帮堂食顾客点餐、打包外卖、补充物料、查询预约单等等。 “高峰期现场点餐的顾客要催,骑手大哥也要催,可是我们都忙成陀螺了。”因为两个人忙不过来,笑笑和同事一般没有时间吃早饭。“这样对胃不好”“饿得胃疼”,但笑笑也知道公司并不会安排三个人上早班,因为营业额没有达到能安排三个人的地步。 利好于消费者的出品要求,如果无法匹配对应的人力,对于店员们来说就会变成新的“麻烦”。 最新推出的轻体能量碗中,杂粮米饭、混合烤蔬菜及肉类的烘烤和组装更麻烦、制作时间更长。小江抱怨,“你说能不卡餐,被投诉出餐慢吗?” 服务行业本就具备的“情感劳动”属性、枯燥重复性强的工作流程、高压的工作环境、不具备竞争力的员工福利,种种问题,使得从业人员的流动性极大。 兼职员工可以一走了之,全职员工却又因此承担起一项工作任务——招聘新人及培训新人,等到兼职员工难以承受压力选择离开时,全职员工将再次落入这种循环。 小江指出,新员工基本只会安排三四天接受训练,然后就直接上岗,要能制作多达四十多种饮品、二十多种暖食。他认为,公司“不会花时间和成本去培养员工”“铁打的将军流水的兵,这批不做那就换下一批”。 今年2月,卢永臣在接受36氪采访时透露,Tims含暖食订单占比已提升到50%以上,会持续保持在这一水平甚至更高。 三、身处不同困境的打工人可以相互理解吗?
